And if youre in health care recruiting, you know all too well how hard it is to find nurses today.Nurses are in the drivers seat in selecting where they want to go, says Elmerissa Sheets, director of talent acquisition for Sharp, which includes seven hospitals and three medical groups with more than 2,000 physicians. The challenge right now, as it has been for years, is to find nurses with one to five years of experience. Its especially difficult in the ICU, the emergency department, labor and delivery.And it wont get any easier anytime soon. Boomers are starting to retire and nursing klasseuates numbers are shrinking in proportion to the population. Nursing graduates per 100,000 U.S. residents rose from 35.8 in 2001 to 66.4 in 2012. That count shrunk to 61.8 in 2016, according to the latest datafrom the Organization for Economic Cooperation and Development.Even in this difficult environment, Sharps sharp recruiting strategies have enabled the organization to win the healthcare talent crucial to carrying out its mission. So what are they doing right? They shared their insights with Monsterand what theyve learned could help you hire too. Using multichannel to fill thousands of reqsSharp fills hundreds of nurse openings each year. To staff those and thousands of other positions, the health system uses diverse sourcing channels. We do pretty much everything, says Sheets. We do social media, job boards, career fairs, conferences and email blasts to association lists.While Sharp has moved away from Facebook ads, we get a substantial number of applications via Google paid clicks, Sheets says. Its part of our strategy, not the only piece. We use many channels, paid and organic. Sharp also has many career videos on Youtube.Still, with Millennials and younger Generation Zcandidates, much comes down to Google, according to Sheets. When I talk to Millennials, they say they just do a Google search on employers. The systems career site gets a lot of traffic that is seeking opportunities for physician assistants, RNs, nursing assistants, medical assistants and medical secretaries.Going back to college to recruit gradsTo stock its recruitment pipeline, Sharp maintains relationships with a number of educational institutions. We do college recruitment for nurses and physical therapists, even if we arent likely to hire them straight out of school, says Sheets.We do a lot of campus recruitment, she says. Sharp has recruiting relationships with a number of nearby schools, including the University of California, San Diego UC Irvine Cal Poly University o f San Diego San Diego State University San Diego City College Pomona College and Grossmont College.The relocation equationCurrent and projected shortages of registered nurses in the United States as a whole mask large state variations in supply and demand, says a 2017 report from the National Center for Health Workforce Analysis.California, New Jersey, South Carolina and Texas are forecast to have shortages in excess of 10,000 RNs per state by 2030. By contrast, Florida, New York, Ohio and Virginia each expect an excess supply of 18,000 nurses or more.These differences represent opportunities for recruiters to woo and relocate nurses to higher-demand regions. The challenge in recruiting a promising grad from Ohio to California, for example, is to close the cost-of-living gap.The high cost of living makes it hard to find people willing to relocate to San Diego, Sheets says. The reality of relocating nurses who are looking at homes that average $500,000 versus maybe $200,000 where the y live is a considerable barrier.The tough sell of relocation may be more appealing to candidates who are ready for a change of life. It also depends where the candidates are in their lives, says Sheets. The ones without families may be more mobile.Branding for quality, caring and candidate experienceThese strategies are just tactics. What knits themtogether is Sharps employer brand, which keeps the recruitment engine stoked through consistent marketing of what the company stands for.Weve built a very good brand in the San Diego market, says Sheets. Sharp publicizes its status as a nursing magnet hospital and does branding with everything from quick pop-up ads to multi-channel campaigns that feature tag lines like, Do what you love.Generation Zwants to see a sense of authenticity, to see if the culture is what we say it is, says Sheets. We emphasize growth opportunities within our organization. Students go to social media both to see how Sharp presents itself, and to glean what the systems employees are saying about their colleagues and the organization.A mentoring programfor nurses also helps to enhance Sharps employer brand. ur very robust mentorship program, which is a one-year residency for new RNs, gets thousands of applications, Sheets says. The mentoring program has the indirect but powerful effect of signaling that someone will be there to support them, especially through the often stressful novice year of nursing.A great candidate experienceis also critical. Job search has become so automated without the personal touch, candidates sometimes feel a disconnect, says Sheets. A lot of Millennials prefer face-to-face and phone contact. We reach out as much as we can, but its a big challenge with the number of candidates that come through. So were also working to improve the messaging in automatic responses from our ATS.Whats the big takeaway here? As Sharp has found, successful healthcare recruiting requires an armful of sourcing channels and a portfolio o f strategies. Knowing where and when to use those tools is essential. Perhaps the biggest takeaway is just how critical it is to have a robust employer brand that speaks to todays value-focused candidates, whether near or far.

Relocating, and the perks that went with it, had long been the hallmark of six-figure executives.Well itâs mostly gone away, along with the signing bonus. Today, the lack of relocation has become quite egalitarian, affecting even the executive suite. I suppose the exception might be a CEO, some specialized rocket scientist or bio-tech expert.However, there is an exception to every rule, so if you are unemployed and someone does offer to relocate you, jump on it.Why are relocation offers extinct?I am from Armonk in New York Stateâs Westchester County. When I grew up there, Armonk was the global headquarters of IBM, which was then the equivalent of the Google or Microsoft today. Armonk was a corporate town, a smokestack-less company town, with a fancy school, where you were identified by the part town in which you lived: Windmill Farms, Whippoorwill - names like that.If you wanted to get ahead at IBM, you m oved, not just across the country, but across the world. Picture the AMC TV show âMad Men,â but unfolding in the 1970s.But during a recession, the offer to relocate for a job that youâre trying to land, or even one that you currently have, hardly exists anymore.Why? Well, because of high unemployment, there are often so many quality candidates within a local geography that the expense and risk of relocating someone has become almost extinct.When is relocation just not worth it? In the end, it depends on what your spouse or partner is doing for a job. While it might be difficult to pull Buffy and Jodi out of the school they love and friends they know, the kids are better off making new friends and adjusting to a new house, than the alternative: going to the poor house.Hereâs one example: Harpo Productions is soon moving to Los Angeles. This is Oprah Winfreyâs production company. I have heard from several of her well-compensated executives, many whom are women who must decid e in the next 24 months if they want to move from a Chicago-land suburb to LA. My advice is always the same to these people, like I would have advised Jed Clampett from âThe Beverly Hillbilliesâ many years ago: âLoad up the truck (SUV) and move to Beverlyâ¦Hills that is, swimming pools, movie stars!âYour spouse or partner will find another job. What youre doing is more subtle than all that. Worst of all, it something that you learned was correct in school. How or why would you someone teach you the wrong way to do something? All I can say is this: The times have changed possibly without you. Now, before I get on a high horse, let me say that I learned this lesson the hard way. I want to keep you from learning it the hard way, too. Its very possible nobody else will point it out to you. Theyll just talk about you when youre not around or wonder to themselves about your intelligence. This sounds like a big deal, doesnt it? How I Learned My Lesson When I first launched my career-coaching practice, Copeland Coaching, I wrote an eBook called Breaking the Rules Getting the Job. I used a recommended, fantastic editor who read over the 100 or so draft pages I wrote. She combed through every page in detail, with great care. When she was finished, I asked for general feedback on my writing style. I had never used a professional editor before and was very interested in learning as much as I could. She said something I never expected to hear: The one thing you really need to stop doing is using two spaces after your periods. Wait, what? Nothing about my writing style? Two periods instead of one? But the teachers in school drilled two periods into my head! This must be a minor creative difference, I thought. I left the eBook with double spaces and never looked back. About six months later, I had a meeting with the newspaper for which I write a column. I had been writing the column for a few months, and with professional writers and editors in the room, I took the opportunity to ask the same question: Is there anything I could do to improve my writing style? One of the editors cringed. He said something along the lines of, Your writing style is good, but theres one thing that would be great if you could stop doing. You use two periods at the ends of your sentences. We always delete them. This stopped me in my tracks. My mind began to spin. How in the world was this really a thing? How was it a big deal? How is it a pet peeve of professional writers? Where did I go wrong? From the best that I can gather, using two spaces after periods was taught for years in school. At some point in time, the standard changed, and one space became the norm. Unless you write for a living, you probably werent told about the change. Simply put: If youre using two spaces after periods, you are dating yourself. I suspect youre like me and dont even know this. Any time I tell a client about this standard, theyre always surprised that A.) this is a thing and B.) anyone cares. They probably ignore my suggestions in this area just like I ignored my first editor. This week, a friend posted on social media about this pet peeve with a link to a recent article on the website Slate. It inspired me to write this post. Heres how the article begins: Can I let you in on a secret? Typing two spaces after a period is totally, completely, utterly, and inarguably wrong. The author goes on to say, What galls me about two-spacers is What Im getting at here is that the one space or two issue is a very controversial one. And were all being judged. If youre out there applying for jobs, take my advice and switch to one space. Dont overthink it. Just do it. After some practice, it will become more natural and it will prevent you from being gossiped about by those who are more up on writing than the average person. After all, theyre tying your knowledge of this fact (or lack thereof) to your intelligence.

More people will be dusting off their resumes than at any other time of year. Think this is just a theory? Its not. And weve got the data to prove it. As 2018 year winds down, we looked back at the years job search data to help identify what some of the top trends for next year. We found the most popular months, week, and even time of day job seekers spent looking for jobs, as well as the top cities searched. So, get your job ads and hiring strategies ready. 2018 job search data can help you make the right decisions about where and when to spend your hiring dollars this year. January starts the year strong At a time when unemployment is at an all-time low and it can seem harder than ever to find the right candidates, so being able to jump on the hottest time of year is the absolutely best way to start your year right. So get your January hiring plans ready, because thats when seekers are fired up and ready to make a move. The very top day for job search in 2018 was January 9th which makes sense, because it gave people time to make those New Year Resolutions, refine their resumes and get searching. But the real work happened a few weeks later, and thats what we found most interesting. Almost the entire week of January 22 had days that made it into our top 10 biggest days for job search. This gives you plenty of time to create a strategy targeting that third week in January, which could involve a combination of standard job ads, social job ads and even time to tune up your employer branding. As for the rest of the year, things slow down a bit in February, but March is our second busiest month for job search so make sure youve got a plan in place for that spike. Searches dip again in May, but remain steady until September, after which we notice an expected slowdown in November and December. It didnât matter if somehow she was offered a job in Phoenix, sheâd turn down the offer even if she didnât have anything else lined up. She never applied to one position in Phoenix, even when other students, professors and the dean called her âtoo picky.â She had her mind made up that she no longer wanted to live and work in Phoenix and, in turn, closed the door on any opportunity that could potentially present itself there. Perhaps youâre thinking my friend was making an unwise decision, but Iâll tell you this: Unlike many college graduates, she is currently employed in the field of her degree, making decent money, and⦠she does not reside in Phoenix. My friend had what one may call a self-fulfilling prophecy. BusinessDictonary.com defines this concept as: Any positive or negative expectation about circumstances, events, or people that may affect a persons behavior toward them in a manner that causes those expectations to be fulfilled. Here we have a soon-to-be college graduate seeking to secure employment. She knows where she would and would not like to move to and not only says and acts like she isnât staying in Phoenix, she doesnât expect to. Her expectation of getting a job in a new city caused her to only apply to cities outside of Phoenix, thus landing her a job outside of Phoenix. So the equation is simple: a personâs expectations of XYZ will affect his/her actions toward XYZ, which will cause XYZ to be fulfilled (either negatively or positively). Perhaps youâre in the same position, i.e. looking for a new job. Or maybe you desire to apply for a promotion or start your own business, but you arenât 100 percent sure. Take a look at this self-fulfilling prophecy (or Pygmalion Effect) concept from Psychology Today to see how you may be either positively or negatively affecting your career goals: 1. Our beliefs about ourselves influence⦠2. Our actions toward others, which impact⦠3. Othersâ beliefs about us, which cause⦠4. Others actions toward us, which reinforce 5. Our beliefs about ourselves. So, letâs relate this to a personâs career aspirations, shall we? First, our beliefs about ourselves, which means how we see ourselves and our capabilities. Are you confident in your skills? Do you believe in the idea for the product you want to sell or the business you hope to create? How we view ourselves, our talents and abilities is the most important aspect of a self-fulfilling prophecy because this âviewâ ultimately affects everything else. Second, our beliefs about ourselves influence our actions toward others. If you are confident in your skills you will be more likely to apply for that job and/or promotion, even if you arenât fully qualified. Why? Because you believe in yourself and your capabilities. Likewise, if you lack confidence or optimism, you wonât bother seeking out a loan to start your business or telling people about your product idea because you already believe youâre incapable of getting a loan and/or being an inventor/entrepreneur. Third, our actions toward others impact othersâ beliefs about us. If your supervisor is seeing youâre showing initiative and drive by applying for a promotion, he or she will see you as a confident worker and someone looking to advance in his/her career rather than being complacent. Also, if investors see that you have an idea for a new product but fail to market it or pursue funding, they may deem you as having a lack of drive, motivation, or a quitter. Next, othersâ beliefs about us cause others to respond, or act, in a certain manner toward us. Because your supervisor sees your desire and commitment to advancing your career, perhaps he or she will put in a good word for you or tip you off on other opportunities. Or if a recruiter sees your persistence in applying, he or she may be more prone to calling you back. Just the same, if someone believes you have no drive or confidence, they may not give you a loan, or funding for your business idea. Finally, othersâ actions toward us reinforce our beliefs about ourselves. Remember how you initially believed in your capabilities for the job? This is only reinforced by your supervisor âtalking you upâ or, for the unemployed, by you receiving the job. And, if you lacked confidence and/or didnât believe youâd accomplish your career goals, this is simply reinforced by how others responded to you. Your attitude and expectations when it comes to your career can either help or hurt your potential accomplishments. Stay positive to reap positive outcomes!

It can be difficult to talk about yourself, especially when you're surrounded by strangers at a networking event or sitting across the table from a hiring manager during an interview. But the fact of the matter is, if you want to get ahead, you have to be able to confidently talk about your strengths and the value you can bring to a prospective client or employer. I've developed a simple tool to help professionals like yourself prepare for these awkward conversations. For this week's career booster, I'd like you to set aside a few minutes to begin a brag book. What is a brag book, you ask? It's a place where you record your professional successes. Some people refer to it as a wins journal. Regardless of what you call it, this uncomplicated tool will help you keep track of all the major contributions and accomplishments that take place in the workplace or even outside of work that speak to your skills and qualifications. Here are a few tips to set up your brag book and then leverage it to boost your career. Select a format Where you store your brag-able moments is really up to you. I suggest choosing a tool that is easy for you to access and update on a regular basis. Some of you may want to keep a small notebook and pen in your purse or work bag. For others, you may prefer to use a Google document or an app like Evernote so you can update your list from any mobile device. I've previously kept a folder of documents on a flash drive. However, you choose to record your achievements, be sure that it's stored on a personal device or in your home, not on company equipment! Brainstorm your contributions Unsure what to include in your book? Start with what's happened most recently and work your way backward. For instance, have you received any positive feedback from your colleagues or boss lately? If so, add these kudos to your book. Did a customer go out of their way to thank you for your help? Record those details. If you received a raise or a promotion or you recently took on additional responsibilities, include this information. You can also add information from your most recent performance evaluation, emails you received from happy clients you get the idea. Quantify your results When you're documenting your accomplishments, think in terms of results. How have you helped move the needle for the company? For example, did you help save the company money, generate revenue, improve customer satisfaction, or increase productivity? Even if you can't quantify your contributions, consider how you helped make things run more smoothly, better, faster, or more efficiently. Include little details This brag book will become invaluable the next time you want to update your resume or ask for a raise, so be thorough when you'd adding information. Include relevant details such as dates, locations, and the names of the people and organizations that were involved the project or job. When you look back at your book a year from now, I guarantee you won't remember all those details without some help. Add to it each month This book is only helpful if you continue to update it with new information. Put a note on your calendar to set aside a half hour each month to add new details to your brag book. Or better yet, set aside five minutes each week to see if there's anything new at work or in your activities outside of work that's worth noting. You may find that you have additional details to add to projects you recorded a while back. Take a step back and reflect Once you've been writing in your brag book for a few months, take a moment to review your entries and look for trends. Do your brag-able moments have any common themes? Are there specific skill sets you continue to leverage? Do you tend to do your best work when you're collaborating with others or when you're given a problem to solve independently? Use this information to identify the key skills, core values, and work environment where you tend to thrive. Keep this in mind the next time you decide to look for work so you choose job opportunities that play to your strengths. This will also come in handy when you're developing your elevator pitch for networking events and job interviews. When it's time to ask for a raise, use your bragging points as a cheat sheet to highlight the results you've achieved. I don't recommend walking into the negotiation room with a printout of your achievements, but you should use this information as a study guide to practice your talking points.
